Dieses Poster erläutert die Ergebnisse unserer globalen Mitarbeiterbefragung, bietet eine Analyse der wichtigsten Erkenntnisse und informiert über die nächsten Schritte, die Dentsply Sirona unternimmt, um das Engagement der Mitarbeiter zu fördern.
Am 19. Februar startete eine vertrauliche Befragung, um den Grad der Mitarbeiterbindung und des Engagements zu messen. Partner der Umfrage ist das weltweit bekannte Meinungsforschungsinstitut Gallup. Drei Wochen lang hatten die Mitarbeiter die Möglichkeit, die Fragen zu beantworten, die in 33 Sprachen zur Verfügung standen. Die Ergebnisse der Umfrage helfen dabei zu verstehen, was gut läuft und was verbesserungswürdig ist. Um die Fortschritte festzustellen, wird die Umfrage in den kommenden zwei Jahren wiederholt.
Die globale Teilnahmequote lag bei 76 Prozent. Das entspricht etwa 11.000 Mitarbeitern.

Erklärung der Bewertungsskala
Die Umfrageteilnehmer wurden gebeten, 25 Fragen auf einer Skala von „stimme vollkommen zu“ (5) bis „stimme gar nicht zu“ (1) zu beantworten. Eine Bewertung mit fünf Punkten wird als „Top Box” bezeichnet. Forschungen haben gezeigt, dass die Punktzahl 5 besonders aussagekräftig ist. Der Grund: Mitarbeiter, die mit einer Aussage besonders stark übereinstimmen, handeln anders als jene, die nur eine 4 vergeben. Eine 4 signalisiert zwar Zustimmung, aber unter Vorbehalt.
Das italienische Team hat sich mit großem Interesse an der Umfrage beteiligt. Alle Teams führen Gespräche zum Mitarbeiterengagement und erstellen erste Aktionspläne.

Umfrageergebnisse verstehen
Die Umfrage startete mit der Frage Q00 Wie zufrieden sind Sie mit Ihrem Unternehmen als Arbeitsplatz. Auch wenn diese Frage nicht in den durchschnittlichen Engagement-Index eingeflossen ist, ist sie ein guter Gradmesser für die Zufriedenheit mit dem Arbeitsplatz? Nur 20 Prozent der Befragten vergaben dafür fünf Punkte - hier zeigt sich Raum für Verbesserung, um sicherzustellen, dass die Zufriedenheit der Mitarbeiter auch jene unserer Kunden widerspiegelt.
Die folgenden Q12 (Q01–Q12) Aussagen zeigen den Engagement- Index, das ist der Gesamtmittelwert. Dieser Wert ist so wichtig, weil er Einfluss hat auf den wirtschaftlichen Erfolg des Unternehmens und das Erreichen von Geschäftszielen. Das Tool Q12 gibt Dentsply Sirona zusätzlich die Möglichkeit, sich mit anderen Unternehmen zu vergleichen, da es sich hier um standardisierte Fragen handelt, die Gallup seit vielen Jahren bei seinen Umfragen zur Mitarbeiterbindung einsetzt.
Gesamtmittelwerit 3.6 von maximal 5
Der Gesamtmittelwert misst das Engagement allgemein und entspricht dem Durchschnitt der Zustimmung zu Q01 bis Q12. Dieser Wert liegt für Dentsply Sirona bei 3,6. Je höher die Punktzahl, desto engagierter sind die Mitarbeiter. Im Vergleich zu anderen Unternehmen, die von Gallup befragt wurden, liegt Dentsply Sirona im untersten Viertel. Lediglich 26 Prozent der Mitarbeiter von Dentsply Sirona können als engagiert klassifiziert werden.
Die Q12-Fragen sind in vier Kategorien zu unterteilen: Wachstum, Teamwork, individuelle und grundlegende Bedürfnisse. Diese Kategorien werden als Hierarchien bezeichnet, da jeder Mitarbeiter eine Reihe von Bedürfnissen hat, die einer Hierarchie folgen. Dabei bilden die Grundbedürfnisse die Basis, Wachstum steht an der Spitze der Pyramide. Das Engagement eines Mitarbeiters kann davon abhängen, wie gut seine Bedürfnisse am Arbeitsplatz erfüllt werden.
Die Q13 bis Q24 sind Zusatzfragen, die eine tiefere Analyse ermöglichen. Im Gegensatz zu den Q12 wurden sie gemeinsam von Dentsply Sirona und Gallup entwickelt. Die Antworten der Umfrageteilnehmer fließen nicht in den Engagement-Index ein, und in diesem Jahr haben sie auch keinen Vergleichsmaßstab. Die Ergebnisse dienen vielmehr als Nullmessung, die im nächsten Jahr einen Vergleich innerhalb des Unternehmens ermöglicht.

Die Lücke zwischen Marke und Kultur
Die Antworten auf die Q12-Fragen geben einen Überblick, wie die Mitarbeiter die Kultur an ihrem Arbeitsplatz wahrnehmen. Der durchschnittliche Top-Box- Wert lag hier bei 28 Prozent.
Die Frage Q13 gibt Einblick in die Markenwahrnehmung: „Ich weiß, wofür Dentsply Sirona steht und was unsere Marke(n) von der Konkurrenz unterscheidet.“ Von allen Aussagen erhielt diese die höchste Zustimmung – 39 Prozent der Teilnehmer vergaben eine 5 und damit ein Top-Box-Ergebnis.
Offenbart wird hier eine erhebliche Lücke zwischen der Wahrnehmung der Marke Dentsply Sirona durch die Mitarbeiter und ihrer Wahrnehmung der Arbeitsplatzkultur beziehungsweise ihrer täglichen Erfahrung am Arbeitsplatz.

Die nächsten Schritte für eine engagiertere Belegschaft
Um positive Veränderungen zu initiieren, diskutieren Führungskräfte mit ihren Teams die Befragungsergebnisse und entwickeln spezifische Aktionspläne, zur Erhöhung des Engagements.
Im weiteren Verlauf ist Folgendes geplant:
Die Führungskräfte werden regelmäßig Statusgespräche mit ihren Teams führen und sicherstellen, dass die vereinbarten Maßnahmen umgesetzt werden.
Die nächsten Schritte zielen darauf, die Barrieren für mehr Engagement im gesamten Unternehmen über alle Standorte hinweg zu verstehen. Das Senior Management wird hierfür die ein bis zwei als prioritär identifizierten Hürden an das Survey-Team übermitteln. Außerdem werden Einzelinterviews mit den Führungskräften geführt. Die Engagement Champions werden darüber hinaus Fokusgruppen-Gespräche in allen Regionen organisieren.
Das Führungsteam wird das kollektive Feedback und die Umfrageergebnisse nutzen, um den ersten globalen Aktionsplan zu erstellen. Anschließend wird dieser innerhalb des Unternehmens kommuniziert und umgesetzt.
Letztlich werden diese Schritte positive Auswirkungen auf die Mitarbeiter und das Unternehmen an sich haben. Doch sie sind erst der Anfang eines kontinuierlichen Prozesses. Die Umfrage wird nächstes und übernächstes Jahr wiederholt, um die Mitarbeiterbindung langfristig zu verbessern.
So helfen die Engagement Champions
Die Engagement Champions leiten die Fokusgruppen, um die häufigsten und wichtigsten Hindernisse für mehr Engagement zu identifizieren. Gemeinsam mit den Führungskräften und ihren Teams entwickeln sie Maßnahmen und Strategien, die zu einem höheren Maß an Engagement führen. Die Engagement Champions unterstützen die Führungskräfte während des gesamten Aktionsplanungsprozesses im laufenden Jahr.
